Leadership coaching for real situations

Coaching is often most useful when there's something real to work with.

Rather than beginning with a generic leadership model, we start with what's happening for you.

That might be:

  • stepping into your first significant leadership role

  • taking on greater responsibility

New and emerging leaders

Moving into leadership can require a significant shift.

The skills that made you successful in your previous role aren't necessarily the same ones you'll need when you're responsible for other people.

Established leaders

Sometimes a leadership approach that has worked well for years stops producing the same results.

You might be dealing with a difficult team dynamic, increased organisational complexity, a challenging relationship or feedback that has caused you to question your impact.

Coaching gives you somewhere to examine what's happening without immediately needing to defend, explain or solve it.

Executives and senior leaders

At senior levels, decisions become more complex and there are often fewer places to think out loud.

Executive coaching can provide an independent and confidential space to work through organisational politics, relationships, influence, difficult decisions, leadership impact, change and the pressures that come with senior responsibility.

Business owners and founders

As a business grows, the role of its founder often needs to change too.

What worked when you knew every employee and made most of the decisions yourself may become difficult to sustain as the organisation grows.

Coaching can help you explore delegation, boundaries, leadership, decision making and the shift from personally driving everything to creating the conditions for other people to succeed.

It's about increasing what you can see and therefore increasing the choices available to you.

Understanding why a particular person or situation affects you so strongly.

Having a conversation differently.

Setting a boundary.

Letting go of something you've been holding too tightly.

Unearthing Reality is Alignment Group's approach to coaching and working through complexity.

When we're caught inside a situation, it's easy to experience our perspective as the whole picture.

But reality usually has more layers.

There are facts and evidence. There are assumptions and interpretations. There are emotions, instincts and motivations. There are relationships, histories and organisational systems. There is what you're paying attention to and what you might be overlooking.

There are also other people experiencing the same situation differently.

Unearthing Reality is about becoming curious about that fuller picture.

Not to find one definitive version of the truth, but to see enough of what's happening that different choices become possible.

The approach moves through three interconnected movements.

See

See the fuller reality.

We begin by getting curious about what's happening.

What do you know?

What are you assuming?

What are you thinking, feeling and sensing?

Where is your attention going?

What might you be avoiding?

What patterns are repeating?

What might this situation look like from someone else's perspective?

And what else in the system could be influencing what you're experiencing?

The question underneath this stage is:

What is really going on here?

Shift

Shift the pattern.

Seeing something more clearly doesn't automatically change it.

The next movement is about creating enough space between what happens and your automatic response to explore something different.

We might challenge an assumption, examine another perspective, test an interpretation or notice a familiar pattern.

Sometimes we'll stay with evidence and strategic questioning.

At other times, a metaphor, image, creative exercise, intuitive response or completely different way of looking at the situation can reveal something that analysis alone hasn't reached.

The question becomes:

What else could be true or possible?

Shape

Shape what comes next.

Insight becomes useful when it influences what you choose to do.

That might mean approaching a conversation differently.

Changing a leadership behaviour.

Making a decision.

Establishing a boundary.

Trying an experiment.

Changing how you work with someone.

Clarifying a direction.

Or creating a bigger vision for what comes next.

The question is:

What will you choose now that you can see more clearly?

Different situations need different ways of thinking

There isn't a fixed formula for every coaching conversation.

Different situations require different ways of exploring them.

Depending on what we're working with, coaching may draw on:

  • strategic questioning

  • evidence and observation

  • different perspectives

  • reflection and direct challenge

  • head, heart and instinct

  • visual mapping

  • imagery and metaphor

  • creative exercises

  • experimentation

  • intuition

  • the Enneagram.

These aren't techniques that need to be forced into every conversation.

They're different lenses that can help us see something we weren't seeing before.

The Enneagram as a reflective lens

Where useful, we may use the Enneagram to explore recurring patterns of attention, motivation and behaviour.

It isn't used to diagnose you or put you into a personality box.

Instead, it can offer another perspective on questions such as:

What tends to capture your attention?

What happens to you under pressure?

What are you motivated to protect or achieve?

What behaviours have served you well but may sometimes limit you?

And what other responses might be available?

Like every tool within Unearthing Reality, its value is in the conversation and reflection it creates, rather than the label itself.
